Design of business training process via flipped classroom, individual learning and immediate feedback through SPOC’sResumen
Existen diferentes herramientas digitales utilizadas para llevar a cabo un proceso de aprendizaje. La literatura científica ha establecido que estas herramientas incrementan el desempeño de los estudiantes en un contexto no solo académico sino empresarial. Las capacitaciones empresariales de manera remota pueden hacer uso de herramientas y modelos pedagógicos de enseñanza, tales como, el aprendizaje individual, el aula invertida, la retroalimentación inmediata y el formato de cursos SPOC; los cuales implantan lecciones cortas, comprensibles y adecuadas de acuerdo con el tiempo disponible que tienen los capacitados. El problema de deserción, monotonía, falta de tiempo en las capacitaciones y falta de conocimientos en el ámbito del liderazgo que permitan un mejor desempeño en emergencias donde se requiere de los Bomberos voluntarios de Bogotá D.C (Bomberos que inician su proceso como voluntarios, bomberos líderes de las capacitaciones de aspirantes y bomberos certificados) en todas sus etapas, son preocupaciones que se solucionaron con la presente investigación, ayudando así no solo al Cuerpo de Bomberos Voluntarios de Bogotá D.C, sino a muchas otras organizaciones sin ánimo de lucro que como ellos prestan sus servicios a la comunidad. El objetivo de esta investigación fue llevar a cabo el diseño de una capacitación que haga uso de las herramientas y modelos mencionados anteriormente. La investigación se desarrolló en cinco etapas: (1) estudio bibliométrico, a través del cual se conocieron los factores de diseño de los SPOCs que, según la literatura, influyen en el desempeño, (2) estudio cualitativo sobre la capacitación empresarial actual para identificar los temas de desarrollo dentro del cuerpo de bomberos, (3) investigación cuantitativa al interior de la compañía, para determinar la asociación o relación de las covariables estudiadas con el desempeño empresarial, (4) realizar un diseño factorial general completo para analizar la influencia de las variables sobre el desempeño del recurso humano en capacitaciones empresariales y (5) realizar una caracterización en donde se pretende perfilar a los participantes finalizadores del curso, desertores de la capacitación y los entusiastas o con mejor reporte de desempeño. Los resultados evidenciaron que no existe relación entre el desempeño de los bomberos en cuanto a la nota de la capacitación y los tres factores de diseño. Sin embargo, se encontró que la combinación de los niveles de los factores, que tuvieron el mayor impacto positivo en el desempeño del test del grupo bomberil, fueron los spocs, que incluían el aula invertida y el aprendizaje autónomo. Igualmente, los hallazgos muestran que el porcentaje medio de desempeño del grupo con esta combinación aumentó en 2.4 puntos (48%), frente a la media del desempeño inicial. Así mismo, debido a que el tamaño de muestra del experimento fue bajo (n=32), puede que los resultados anteriormente mencionados varíen al tener una muestra más grande .Esta investigación incluyó un programa en excel elaborado en la herramienta Visual Basic for Applications (VBA) donde se evidenciaron los resultados globales de la capacitación y una caracterización individual de cada participante.
Abstract
There are different digital tools used to carry
out a learning process. Scientific literature has established that these tools
increase the performance of students not only in an academic but also in a
business context. Remote business training can make use of tools and
pedagogical teaching models, such as individual learning, the inverted
classroom, immediate feedback and the SPOC (Small Private Online Course) course
format, which implement short, understandable and appropriate lessons according
to the time available to the trainees. The problem of desertion, monotony, lack
of time in training and lack of knowledge in the field of leadership that allow
a better performance in emergencies where the volunteer firefighters of Bogotá
D.C. are required (firefighters who begin their process as volunteers,
firefighters leaders of the training of applicants and certified firefighters)
at all stages, are concerns that were solved with this research, thus helping
not only the Volunteer Fire Department of Bogotá D.C., but many other
non-profit organizations that like them provide their services to the
community. The objective of this research was to carry out the design of a
training that makes use of the tools and models mentioned above. The research
was developed in five stages: (1) bibliometric study, through which the design
factors of SPOC’s that, according to the literature, influence performance were
known, (2) qualitative study on current business training to identify
development issues within the fire department, (3) quantitative research within
the company, to determine the association or relationship of the covariates
studied with business performance, (4) to carry out a complete general
factorial design to analyze the influence of the variables on the performance
of human resources in corporate training, and (5) to carry out a
characterization in which the aim is to profile the participants who finish the
course, those who drop out of the training and those who are enthusiastic or
with the best performance report. The results showed that there is no
relationship between firefighters' performance in terms of training grade and
the three design factors. However, it was found that the combination of factor
levels, which had the greatest positive impact on firefighter group test
performance, were the SPOC’s, which included the inverted classroom and
autonomous learning. Likewise, the findings show that the average percentage of
performance of the group with this combination increased by 2.4 points (48%),
compared to the average initial performance. Also, because the sample size of
the experiment was low (n=32), the above results may change with a larger
sample. This research included an excel program elaborated in the Visual
Basic for Applications (VBA) tool where the global results of the training
and an individual characterization of each participant were evidenced.
